The comfort of knowing they\u2019re not a raging maniac that could diminish your business clientele, connections and general office morale in one swoop is an extremely desirable situation. So, how do we hire not only a good employee but the right employee?<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\"><a class=\"link link--blue fontWeight-4\"href=\"https:\/\/www.linkedin.com\/in\/markjarecke?trk=pulse-det-athr_prof-art_hdr\">Mark Jarecke<\/a>, Creative Director of <a class=\"link link--blue fontWeight-4\"href=\"https:\/\/four32c.com\/\">FOUR32C<\/a>, has explored the difficulty in hiring creatives as he feels the word \u2018creative\u2019 itself is losing plausibility. \u201cWhat bothers me is the fact that labelling oneself as a \u2018creative\u2019 has become a shorthand to bestow myriad of other ingenious traits and problem-solving skills that may or may not necessarily be inherent in the average \u2018creative\u2019. The \u2018creative\u2019 is getting confused with the \u2018artist\u2019.\u201d<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\"><span class=\"long-quote\">\u201cThe artists I\u2019m talking about are those who have undergone the rigorous training and self-examination that\u2019s required to conceive brilliant, wholly original ideas, but also possess the vision, skills, and capacity to realise them.\u201d<\/span><\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">There is a growing demand for the likes of UX, UI and Product Designers. The smaller talent pool of this industry means that recruitment in design is a battlefield for both candidate and company. Now if competition is strong, why are all these companies approaching recruitment in the same way?<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\"><span class=\"long-quote\">\u201cAccording to EMSI, IT related jobs (a category which includes UX\/UI design) are 28 percent of all average monthly unique job postings, making this industry the second most in-demand group of professionals for 2016.\u201d - <a class=\"link link--blue fontWeight-4\"href=\"http:\/\/designation.io\/blog\/now-is-the-time-for-ux-ui\/\">Michelle Joseph<\/a> <\/span><\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">In this digital age, the way that people search for jobs has shifted online. People browse through endless streams of uninspired and generic job ads, in online job boards, platforms like LinkedIn and Twitter...even Gumtree has had its moments! These ads are all guilty of tossing around the same phrases, so much so, they\u2019ve started to lose meaning. Some of the classics, for example, \u2018strong verbal and interpersonal communication skills\u2019, \u2018strong attention to detail\u2019 or \u2018excels in a fast paced environment\u2019. Fair enough these are all desirable traits from any employee but is there really any way these can be measured?<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Running a generic ad like this, that just houses a short company description at the top and runs through the staple responsibilities, will not provide enough clarity for the potential applicant. As a result, you will not attract the right candidates. Everyone craves purpose in their job, as described eloquently by <a class=\"link link--blue fontWeight-4\"href=\"http:\/\/www.danpink.com\">Daniel Pink<\/a>. So dedicate some real time to establishing responsibilities and expectations of the new employee. Determine what kind of projects they\u2019ll be working on, who they\u2019ll be working with and why this will be beneficial for them. You\u2019re hiring for a reason right? So, you should not only be able to explain it but also sell it.<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\"><span class=\"long-quote\"><a class=\"link link--blue fontWeight-4\"href=\"https:\/\/twitter.com\/jlax?ref_src=twsrc%5Egoogle%7Ctwcamp%5Eserp%7Ctwgr%5Eauthor\">Jon Lax<\/a> from Facebook describes his role as Design Manager in a recent <a class=\"link link--blue fontWeight-4\"href=\"http:\/\/hackingui.com\/scaling-a-design-team\/jon-lax-director-of-product-design-at-facebook-the-teehan-lax-story-and-useful-tips-for-design-managers\/\">Hacking UI podcast<\/a>. He explains that in his role he spends a lot of time giving his team context for the work that they're doing and what trends are affecting the product - the same attention should be given to your potential employees. He explains that over the past four years, he has seen a huge trend evolve in the interviews he\u2019s attended. For each of them, he\u2019s been expected to carry out speculative work, homework or on the spot designs as part of the interview process. Tony highlights in his <a class=\"link link--blue fontWeight-4\"href=\"https:\/\/words.tonysantos.design\/hiring-is-a-process-to-be-designed-18bfca178ccd#.xmgjg2wme\">article<\/a> that the most important question the employer should be trying to answer at this stage is, \u201cis this person the best designer for us?\u201d. Do these approaches really help determine the answer to that?<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\"><span class=\"long-quote\">\u201cYou may think that giving someone an assignment to do is the best (or only) way to evaluate a design candidate. It might be the way you were evaluated for your job. Learning more about how someone works isn\u2019t necessarily a bad goal, it just depends on how you go about it. Most of the time they go about this with a homework problem or occasionally an on-the-spot \u201cdesign challenge\u201d even when those things don\u2019t actually answer the question they have about a candidate. For example, if they\u2019re doing this work all alone\u200a\u2014\u200aat home\u200a\u2014\u200ahow does it tell you any more about their approach to problem solving than any of the case studies in their portfolio?\u201d<\/span><\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">In Tony\u2019s opinion, here are more efficient methods to draw the information you need:<\/p>\n<ul class=\"pageWrap pageWrap--s list list--unordered marginBottom-l lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">\n<li>Arrange a brainstorming meeting with your design team and invite the candidate to attend.<\/li>\n<li>Rather than asking a candidate to carry out homework, send them a brief a few days ahead of time giving them topics to prepare for a workshop which will take place on the day of the interview.<\/li>\n<li>Schedule time for a developer and a product manager to join them and have the three brainstorm a redesign of something from everyday life.<\/li>\n<li>Ask the candidate to give a full 45\u201360 minute presentation on one of the pieces in their portfolio.<\/li>\n<\/ul>\n<blockquote class=\"pageWrap pageWrap--s position-relative marginTopBottom-l breakPointM-marginTopBottom-xl\"><div class=\"blog-quote-before position-absolute bg-marvel\"><\/div><div class=\"tweet-quote blog-quote-after position-absolute bg-marvel cursor-pointer transitionDuration-l transitionProperty-all transitionTimingFunction-cv-easeOutCircular scaleUp--hover zi-weak\"><svg class=\"fill-white opacity-0 pointerEvents-none position-absolute pinCenter transitionProperty-all transitionTimingFunction-easeInOut\" xmlns=\"http:\/\/www.w3.org\/2000\/svg\" width=\"24\" height=\"20\" viewBox=\"0 0 24 20\"><path d=\"M24,2.37a9.64,9.64,0,0,1-2.83.79A5,5,0,0,0,23.34.37a9.72,9.72,0,0,1-3.13,1.23A4.86,4.86,0,0,0,16.62,0a5,5,0,0,0-4.8,6.2A13.87,13.87,0,0,1,1.67.92,5.13,5.13,0,0,0,3.19,7.67,4.81,4.81,0,0,1,1,7a5,5,0,0,0,3.95,5,4.82,4.82,0,0,1-2.22.09,4.94,4.94,0,0,0,4.6,3.51A9.72,9.72,0,0,1,0,17.73,13.69,13.69,0,0,0,7.55,20c9.14,0,14.31-7.92,14-15A10.17,10.17,0,0,0,24,2.37Z\"\/><\/svg><\/div><p class=\"blog-quote position-relative textAlign-center c-marvel\"><span class=\"blog-quote-text transitionDuration-l transitionProperty-all transitionTimingFunction-easeInOut\">\"Understand the experience required for a candidate's success and ensure their values align with yours.\"<\/p><\/span><\/blockquote>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Finding the right candidate can sometimes require a little more digging than simply understanding the skill set of each person you meet. It\u2019s all about understanding the experience required for a candidate to be successful in this role and ensuring that their values align with yours. To tackle the difference between hiring creatives and hiring artists, Mark came up with litmus tests whilst he was hiring, which tested the morals of the candidates.<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">In his article \u2018Why We Don\u2019t Hire Creatives\u2019 he outlines these litmus tests to critique a candidate:<\/p>\n<ul class=\"pageWrap pageWrap--s list list--unordered marginBottom-l lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">\n<li>Curiosity: Questioning extant ideas and challenging conventions and expectations are two defining characteristics that separate mere creatives from true artists.<\/li>\n<li>Empathy: At its core, the role of the artist is to connect, whether it\u2019s people to people or ideas to people.<\/li>\n<li>Humility: While \u201ccreatives\u201d sometimes believe everything they do or say is unreservedly perfect at conception, artists often can be their own worst critics, humbled by the innumerable rejections they\u2019ve faced and steeled by the fact that putting themselves out there requires a degree of deference and collaboration.<\/li>\n<li>Rigor: The artist\u2019s pursuit to create and finetune his or her creation is honed through a rigor that\u2019s been developed over years of practice and discipline.<\/li>\n<li>Flexibility: Perhaps the greatest difference between an artist and a creative is flexibility and adaptability. Artists bring fresh perspectives that aren\u2019t marred by the echo-chamber effect of the business.\u201d<\/li>\n<\/ul>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Rather than feeling that this article has outlined all the things you\u2019re not doing and has made you feel like there is so much more to do. Think of hiring as a three step process:<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Firstly, sit down with the team who will work closely with the new hire and establish expectations. This will help identify what skills are needed and what traits will make them successful in this role and at your company.<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Secondly, put pen to paper and break all that down into an illuminating job description which provides job seekers with the clarity they need. Also post it on relevant sites, if you\u2019re looking for designers try <a class=\"link link--blue fontWeight-4\"href=\"https:\/\/dribbble.com\/designers\">Dribbble<\/a>, renowned for housing amazing talent.<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">Thirdly, really think about what will draw the information you\u2019re looking for in the interview - make every second count.<\/p>\n<p class=\"pageWrap pageWrap--s marginBottom-m paddingBottom-s c-slate lineHeight-l fontSize-l fontWeight-3 breakPointM-fontSize-xl breakPointM-lineHeight-xl\">By dedicating more time to the hiring process of designers you will actually save yourself time. It\u2019s easy to find candidates that aren\u2019t right, offer them the job, they leave the company shortly afterwards (which you knew deep down would always happen) and you\u2019re stuck in the same situation you were three months ago.
